The Mediating Role of Perceived Job Insecurity and Organizational Cynicism in the Relationship between Adaptive Leadership and Social Undermining of Teachers (Case Study: Teachers in Kashan City)

Despite the establishment of various policies in educational organizations, teachers are constantly struggling with numerous challenges. In order to reduce the negative effects of these challenges, schools should put measures on their agenda that will enable teachers to acquire the ability to adapt to continuous social changes and be equipped with the necessary skills to overcome numerous challenges, which seems adaptive leadership can be a problem solver for school administrators in this direction. For this purpose, the present study seeks to investigate the mediating role of perceived job insecurity and organizational cynicism in the relationship between adaptive leadership and social undermining of teachers. The present study is a descriptive-correlational and population including 3368 teachers in Kashan city with a sample size of 354 people obtained using the Cochran formula and stratified random sampling method. The research instrument includes four questionnaires: adaptive leadership, social undermining, perception of job insecurity, and organizational cynicism. The reliability of the questionnaires is obtained through Cronbach's alpha coefficient for adaptive leadership (0.91), social undermining (0.70), job insecurity (0.71), and organizational cynicism (0.72). The path coefficient of the variables show that adaptive leadership has a negative and significant effect on social undermining, perceived job insecurity, and organizational cynicism of teachers. Also, organizational cynicism and perceived job insecurity have a positive and significant effect on social undermining. In addition, the mediating role of perceived job insecurity and organizational cynicism in the relationship between adaptive leadership and social undermining of teachers has been confirmed.
